Abstract
Background: Organizational commitment is the ability of an employee to act in such a
way that meets organizational goals and objectives. Hospitals are challenging the
diminished level of organizational commitment of their employees. Organizational
commitment of nurses’ manifests itself like decreased motivation and job satisfaction,
reduced performance, increased nursing medical errors, jeopardized patient safety, and
increased length of hospital. All of these will predispose to low quality of nursing care.
Objective: The aim of the study was to assess the level of organizational commitment
and its predictors among nurses working at University of Gondar comprehensive
specialized Hospital, North West Ethiopia, 2020.
Methods: Institution based cross-sectional study was conducted from March 1-20,
2020. Data were collected
by using self administered structured questionnaire from
each ward taking the list of head nurses as a frame. Then the collected data were
entered using Epi-Info and analyzed using
Statistical Package and Service Solutions
(SPSS). Simple linear regression was run to see the independent effect of predictors on
the dependent variable and multiple linear regression analysis was conducted to identify
final predictors of organizational commitment. P-values less than 0.05 were considered
significant predictor variables and p-value less than 0.2 from simple linear regression
were candidates for multiple linear regressions.
Results: Three hundred eighty three nurses were invited to participate in the study with
a response rate of 95% (364). The mean score of OC of nurses was 55.66(±9.013SD).
The multiple linear regression analysis showed that age 40 and above, organizational
support, transformational leadership behavior, job satisfaction and autonomy were final
predictors of organizational commitment of nurses.
Conclusion: The result is lower than a study conducted at Jimma university hospital of
southwest Ethiopia but higher than a study conducted at Gurage zone, south Ethiopia.
Most of the predictor variables are in line with organizational and management related
factors. Therefore, nursing and hospital management have to focus on these factors to
increase organizational commitment of nurses.
